Abstract
Several research findings show that cultural context affects antecedent, correlation, and consequences of organizational commitment (e.g. Lahiry, 1994; Lincoln & Kalleberg, 1991; Randall, 1995). In collective cultures that emphasizes strong social ties and obligation, and in culture where loyalty is considered a moral good, normative commitment is assumed to be a better predictor than affective commitment (Meyer & Allen, 1997). Therefore, it is assumed that among different ethnic groups in Indonesia, they have possible unique patterns in developing organizational commitment. Another basic assumption of this study is that gender role and fear of success as personal characteristics come out as significant predictors for organizational commitment. The relationship of ethnicity, gander role, and fear of success on organizational commitment of women's lecturer in five provinces in Indonesia was investigated in this study. The study was carried out in several universities in Jakarta, Bandung, Jogjakarta, Madiun, and Medan. Allen & Meyer's (1990) organizational commitment scale, fear of success scale, and masculinity-femininity scale were employed in this study. Multiple regression analyses were performed using SPSS. Fear of success has been found to be related negatively to organizational commitment, particularly to affective commitment and normative commitment, rather than gender role and ethnicity. Furthermore, gender role orientation as well as fear of success was identified to be similar across ethnic groups, while normative commitment was different.
