Abstract
Research findings show that cultural context affects antecedents, correlations and consequences of organizational commitment (e.g. Lahiry, 1994; Lincoln & Kalleberg, 1991, Randall, 1993). In collectivist cultures that emphasize strong social ties and obligations, and in culture where loyalty is considered a moral good, normative commitment is assumed to be a better predictor than affective commitment (Meyer & Allen, 1997). There was an evidence shows a stronger tendency of Indonesian worker to be more committed normatively that the western samples (Dahesihsari, 2000). Another finding revealed a cultural context to the development of commitment toward organization. Linking with leader and coworker are more important for Indonesian worker in order to develop their organizational commitment rather than the nature of the job itself and the compensation system (Dahesihsari, 2000). Therefore, it is assumed that among different ethnic groups in Indonesia, they also have possible unique patterns in developing organizational commitment. Another basic assumption of this study is that gender come out as a significant predictor for normative commitment. Gender role and fear of success are predicted giving a significant contribution on women's commitment toward organization. Several findings identified different levels of fear of success among different ethnics in Indonesia because they are practicing different social norms (Nauly, 1993). Gender role is also found to be related to fear of success (Ali Nina, 1991). Based on the assumption above, the focus of the present study was to investigate the relationship between gender role, fear of success and ethnicity on the organizational commitment of women's lecturers in five provinces in Indonesia. The study was carried out among women lecturer in several universities in Jakarta, Bandung, Jogjakarta, Madiun and Medan. Allen & Meyer (1990)'s three component model of organizational commitment were employed in this study. Multiple regression analysis were performed using SPSS version 10.1. Fear of success has been found to be related significantly to organizational commitment, particularly affective commitment and normative commitment, rather than gender role and ethnicity in this study. Furthermore, gender role orientation as well as fear of success is identified similar across ethnic groups, while normative commitment is different. The level of normative commitment is different significantly between Batak people and Sundanese.
