Segregation by race, ethnicity, culture, and socio - economic class continues to pervade organizations. Leaders wishing to root out segregation, however, must begin by changing biases and stereotypes embedded in human cognitive and behavioral processes. Voluntary organizations, which are premised on change through follower concern and collective commitment, would appear to have optimal motives for reducing segregation. Yet, because leaders of such organizations face problems of communicating their vision for change as well as lack direct control over follower responses, leaders may not accomplish desegregation as a goal. Moreover, the presence of pluralistic interests and viewpoints may further complicate the leader's goals. The study examined how leaders integrated interests and created shared symbolic meanings of common activities, problems, and concerns using varieties of informal power. It analyzed pastors of urban churches and found they used four key influence strategies : (a) raising awareness and support for different racial, ethnic, cultural, and gender interests across organizations ; (b) using cognitive dissonance, expertise, and credibility to introduce and modulate change ; (c) giving voice to different stories ; and (d) mediating transcendent vision and lived experiences. Based on the findings, the article suggests ways in which leaders in similar organizational structures, such as self - directed and team - based forms, can influence change.
